Breaking Bias – Conscious Leadership in Action

By Lyn Hawkins | Founder and National Director

At a recent Virtual Member Connect, we came together in a roundtable conversation to explore stereotypes and unconscious bias. The dialogue, expertly facilitated by Kerrie Nobes, created a safe and open space where participants shared deeply personal stories, lived experiences, and profound realisations. What unfolded was not just a discussion, but a collective act of courage – a willingness to be vulnerable, self-reflective, and conscious. These moments of truth sparked connection and insight that are rare and precious in leadership journeys.

Here is a snapshot of the knowledge and insights shared, and some reflections to ponder.

Understanding Unconscious Bias

Unconscious bias lives in the fast, automatic judgments we make about others – judgments shaped by culture, language, and past experience. Left unchecked, these biases can subtly influence decision-making, limit opportunities, and reinforce inequality.

One of the most powerful strategies shared was recognising the difference between our first thought – that instinctive reaction – and our second thought, the reflective pause that allows us to challenge our assumptions. This practice, alongside mindfulness, curiosity, and active feedback from others, was seen as a pathway to deeper self-awareness.

Generational perspectives and the words we choose can unconsciously perpetuate stereotypes. Exposure to diverse experiences can shift even long-held beliefs so it’s important to expand peer groups and meet people from different walks of life. Bias is not permanent; it can be unlearned with awareness and openness.

The Ladder of Inference

The “ladder of inference” is a framework that shows how quickly untested assumptions can escalate into limiting beliefs and actions. We can climb this ladder without realising, projecting negative narratives onto ourselves or others. By pausing to examine each step – from the data we notice, to the meaning we assign, to the conclusions we draw – leaders can disrupt reactive thinking and instead make intentional, conscious choices.

This is not just a leadership technique; it is a discipline of self-mastery. As several reflections made clear, the ability to stop, question, and reframe can liberate both individuals and teams from cycles of bias and misunderstanding.

Overcoming Bias in the Workplace

The very human side of bias at work can be experienced in many ways. Being authentic, and sharing your personal story can help dismantle stereotypes and build empathy.

The power of community cannot be underestimated. It is important to have supportive people to lean on, advocates to champion one’s potential, and the courage to speak up against bias. Simple yet profound practices – such as saying thank you, standing firm in self-belief, and not taking bias personally – are powerful strategies for maintaining resilience.

This is where leadership becomes more than management. It becomes the conscious act of creating environments where others are seen, heard, and valued.

Research on Women in Leadership

The extraordinary conversations that Business Women Australia convenes highlight the importance sharing wisdom and supporting each other. Global research shows that women continue to remain underrepresented in senior leadership, despite decades of evidence showing that gender-diverse leadership improves outcomes and cultures. Bias is cited as one of the most persistent challenges facing women.

Breaking this cycle requires conscious leadership. It demands that we not only recognise our own biases but actively challenge them in systems, structures, and cultures. For women in leadership, this is both personal and collective work- transforming organisations while also modelling new ways of leading.

The Power of Connection and Courage

Not only is the knowledge shared important, but the courage of every woman to bring her truth to the table.

To name bias when it appears in our own lives.

To admit to assumptions we hold ourselves.

To share the discomfort, the insights, and the shifts in perspective when another woman’s story creates a personal “ah ha” insight about our own areas of growth.

Facilitation matters in creating safe conversations like those we hold through BWA courageous conversations. A big shoutout to Kerrie Nobes for guiding the conversation on stereotypes and unconscious bias in such a way that everyone was invited into a space where vulnerability was welcomed, reflection was deepened, and connection was genuine. It was a reminder that when leaders come together in trust, they unlock awareness that can ripple out into their organisations, families, and communities.

These are the moments when leadership evolves, from unconscious habit to conscious practice.
